I like the theory, but isn't this just optics? We gave a lot of equity out to co-founders: defined as everyone who came in as we bootstrapped before raising seed. Then we put on a smaller option pool, with less need to hire. The early ones in still have to vest, but at way better tax consequences. Since the option pool typically will get reset at the next round (spreading the option dilution to the previous shareholders, including VCs), unless you think you are going to go crazy, hire tons of people and burn through the money, you should be able to attract the right people early through shares, not options.
